INTEGRATED HUMAN RESOURCE PRACTICES AND EMPLOYEE CREATIVITY: THE ROLES OF SOCIAL CAPITAL, HUMAN CAPITAL AND INCLUSIVE LEADERSHIP8

ABSTRACT: With constant changes in the market environment, the competitive pressure faced by organisations puts forward higher requirements for enterprise innovation. The overall innovation of an organisation is inseparable from the individual innovation of employees. Effectively improving the level of employee innovation has become an important topic. To explore the influence mechanism of integrated human resource practices (IHRP) on employee innovation, based on the conservation of resources theory, using the multi-point data of 340 employees collected by questionnaires from March 2022 to July 2022, the multilevel regression, and Bootstrap method, the effects of IHRP on employee creativity, and the mediating role of social capital and human capital in the relationship between IHRP and employee creativity was discussed, and the boundary condition of inclusive leadership was examined. Results show that (1) IHRP has a significant positive impact on employee creativity; (2) social capital and human capital mediate the relationship between IHRP and employee creativity; (3) inclusive leadership moderates the direct effect of IHRP on social capital and human capital; (4) inclusive leadership moderates the indirect effects of IHRP on employee creativity through social capital and human capital. The conclusions provide a theoretical basis and decision-making reference for managers to improve employee creativity and cultivate leadership style.
